대한항공 땅콩회항, 위디스크 직원폭행 등 최근 몇 년간 일어난 일련의 사건으로 인해 갑질은 설명하지 않아도 누구나 알 수 있는 용어가 되었다. 위키백과에서 갑질은 gapjil로 등재되었으며, 한국사회의 권리관계에서 나타나는 독특한 현상으로 정의되었다. 

갑질은 물리적인 또는 정신적인 학대의 형태로 결혼 생활에서도 나타난다. 법적장치가 보완되고 있음에도 불구하고, 경제적 주도권을 가진 남편이 아내에게 일방적인 폭언과 폭력을 행사하는 경우가 이에 해당한다. 

남편은 자녀와 가정을 지키기 위해 정서적, 육체적 학대에 적극적으로 대응하지 못하는 아내의 상황을 인지하면서도 자신의 언행의 수위를 높인다.

기업에서 갑질하는 리더들도 기본 행동 패턴은 동일하다. 그들은 자신이 절대적인 우위에 있다는 것을 인식하고 있으며, 그들이 갑질을 하는 대상이 그 상황에서 스스로 출구를 쉽게 열수 없다는 점을 악용한다. 또한 그들은 스스로가 치외법권 지대에 있다고 생각하며, 자신의 권리를 악의적으로 행사한다. 즉 시리즈의 세 번째 부류 리더인 ‘슈퍼 갑’은 앞서 다루었던 두 부류의 리더들과는 달리 직원들에 대한 관심과 공감능력이 전혀 없지만, 자신의 행동과 언어의 영향은 정확히 인지하고 있다. 

정서적인 그리고 때로는 육체적인 학대를 가하는 리더들이 과연 변화될 수 있을까? 솔직히 말해서 그들이 그 지위를 유지하는 동안에는 거의 불가능하다. 하지만 다음 두 단계를 통해서 그들이 자신의 모습을 직시하고 변화의 필요성을 느끼게 되는 경우는 있다. 

첫 번째는 그들이 강등, 해고, 파산 혹은 법적책임 등 개인적인 위기를 통해서 을의 위치로 내려갔을 때, 스스로 무기력함을 느끼고 자신의 과거를 돌아보는 것이다. 

두 번째는 갑의 지위를 가졌지만 자신의 입지를 악용하지 않을 뿐 아니라, 오히려 선용하는 갑을 만나서 깨달음을 얻는 것이다. 즉 자신의 위치에서 허용되는 모든 일을 본능에 따라 하는 것이 아니라, 옳은 길을 선택할 수 있는 도덕적 기준을 가진 갑을 경험하는 것이다. 그럴 때 그들은 자신들의 미숙한 인격과 부족한 자질을 회한하며 새로운 삶을 다짐할 수 있다.

그러나 슈퍼 갑 리더는 변화될 가능성이 매우 희박하기 때문에 우리에게는 그들과 공존하기 위한 생존 메커니즘이 필요하다. 여러 가지 방법이 있겠지만, 여기서는 필자가 경험을 통해서 극복한 사례를 나누고자 한다.

나는 초반에는 갑질을 당하는 원인을 파악하기 위해 노력하고 여러 가지 조치를 강구했다. 그러나 상황은 개선되지 않았다. 타당한 이유없이 회의에서 공개적인 비난을 당하고 언어적인 확대를 지속적으로 받았을 때 느낀 감정은 굴욕감이었다. 가장으로서 부서장으로서 책임을 감당하기위해 그 감정을 억누르며 참았지만 그것은 곧 무기력과 좌절로 이어졌다. 

그때 나에게는 두 가지 선택이 있었다. 첫째는 억눌린 분노를 유지한 채 잊으려 노력하는 것이다. 이것은 일종의 회피적인 선택으로 시한폭탄처럼 언젠가는 분출되어 자신과 주변사람을 다치게 할 수 있다. 두 번째는 상처를 바라보고 치유하며, 용서와 이해를 하는 것이다. 두 번째 선택은 훨씬 어렵다. 그리고 이것은 문제제기를 하지 말거나 책임을 묻지 말라는 것이 아니다. 앞으로 나아갈 자신을 위해서 내면적인 해결을 하라는 것이다.

나는 깊이 억제하고 있던 감정을 믿을 만한 누구에게 그리고 때로는 오롯이 혼자서 다 쏟아 놓았다. 분노와 증오를 장시간 토설하고 나니 더 이상 부정적인 감정이 남아있지 않는 단계까지 도달하게 되었다. 이 과정을 통해서 깨달은 것은 두가지다. 

첫째, 갑질에는 특별한 이유와 대상이 없다는 것이다. 내가 중대한 과오를 범하지 않아도 그리고 내가 아닌 다른 사람도 갑질의 대상이 될 수 있다는 것이다. 그 부조리함을 경험하는 것은 고통스럽지만, 상대방의 심한 언행에 대해 좌우되지 않도록 감정의 벽을 세워 관계에서 자신을 지킬 수 있는 기회로 삼을 수 있다. 

둘째, 가해를 하는 사람을 용납하지는 않지만 그를 다시 바라보며 이해할 수 있다는 것이다. 왜냐하면 그의 언행도 가정과 사회의 누군가 로부터 받은 영향의 결과이기 때문이다. 그는 모든 것을 가지고 있는 듯 보이지만 중요한 것을 지니지 못한 체, 제어하는 능력까지 상실하고 다른 사람의 도움을 거절하는 불행한 삶을 살고 있는 것이다. 

그러나 이러한 방법은 결코 갑질문화에 대한 근본적이고 전반적인 대책이 될 수 없다. 7월 16일부터 직장 내 괴롭힘 방지법이 시행되었다. 그것이 갑질로 인해 빚어지는 문제를 해결하는데 실효성을 거두기를 기대한다. 

그리고 희생을 감내하며 조직 내의 갑질문화를 공론화하고 근본적인 변화를 추구하는 공익 제보자들이 사회적으로 보호받으며 신념을 지킬 수 있기를, 그것이 단초가 되어 공정한 직장문화가 자리잡기를 희망한다.

The Korean Air nut rage scandal, WeDisk employee assault and other similar incidents have established “gapjil” as a household concept. This vile word, as listed in Wikipedia as gapjil without an English equivalence, refers to arrogant and often abusive words or actions by people in positions of power. Unfortunately, this uniquely Korean phenomenon is an ugly byproduct of a hierarchical Korean society.

Gapjil also can be found in marriages. Although Korea has become more progressive in recent years, some husbands with financial leverage as the sole bread winner knowingly commit gapjil by verbally or physically abusing their wives. He continues his offensive behavior with impunity, because he knows that no matter how much he mistreats her, she will continue to acquiesce because of her strong conviction to keeping the family intact.

There are many leaders, executives down to mid-level managers, who practice gapjil in companies. In fact, their underlying behavior stems from the following condescension: I am worthy, but you are not. I am above the law. I will exploit or even humiliate you simply because I can. Your ego will be bruised and confidence in the gutter, but I know that you will not quit because you need this job. The third leader in this series is precisely this abusive batterer who unlike the previous two has little or no empathy for his employees. But for certain, he is acutely aware how his words and actions take toll in the lives of his team.

What are the chances that these disdainful leaders can actually change? Quite honestly, I will not hold my breath, at least not while they are still in positions of power. The most likely, if not the only, way for them to fundamentally transform is a two-step process of self-reflection and then acting on the need to change.

The necessary first step is for the abuser to experience the unpleasant fall from grace. These bitter pills, which could range from demotion to dismissal or personal bankruptcy to imprisonment, are hard to swallow, because they make him feel helpless and hopeless, much like how the victims he habitually abuses feel every day. The critical second step for the batterer is to meet someone who is far superior in every dimension, e.g., intelligence, wealth or power. This exceptional leader could justifiably resort to gapjil, but when he consciously chooses not to, the abusive batterer will be most bewildered. It is this first-hand experience of lowered self and unrequited kindness that could trigger remorse and perhaps set his mind to lead a new life.

Nevertheless, given such a low probability of change, the team needs to be armed with survival mechanism to coexist. Many methods exist, but I would like to share how I overcame one of the most unbearable bosses in my career. Initially, I sought for root causes of his behavior, tried to improve my relationship with him but nothing seemed to work. I reached my wit’s end when he would publicly humiliate me in meetings and spoke to me in malicious and accusatory ways for no good reasons. I bottled up my bitterness because of my responsibilities as a head of department and as husband and father, but the more I repressed my resentment, the more I felt frustrated and helpless.

Therefore, I was confronted with two options. One, stoically contain the anger within me. A few weeks or even months may be possible to do so, but I would be a walking bomb waiting to catastrophically implode. Two, face my pain head on, heal the wound and understand then forgive the abuser. Of course, the second choice is far more difficult. I am not professing to avoid the issue or ignore accountability. Rather, I am recommending to fundamentally resolve the inner pains so that one can truly move on.

I vented all of my deeply entrenched anger to the ones who knew me better I knew myself, and sometimes I let out my steam to myself only. When I was alone, I politely started to walk through the wretched memory lane, but my civility soon gave ways to crying out foul expletives and pounding on my poor pillows. After several hours of cursing so vulgarly for so long, I was physically exhausted from all the shouting and reached a point where there was no longer any hate left in me. I learned two important lessons through this journey.

First, when a leader resorts to gapjil, there are no particular reasons or specific people who are targeted. In another words, I need not have done any misdeeds to be abused, and I was one of the faceless many who were wronged. Weathering through such an ordeal is not without pain; however, this grief became a call to action to erect an emotional barrier to protect myself from further abuse.

Second, although I neither condone nor encourage such an abuser, I understood why he behaved the way he did. Undoubtedly his upbringing and surrounding environment influenced his current ways. He may appear to have everything, but because he lacks self-control and refuses help from others, I would be challenged to find anyone who would actually covet his life as is.

How I dealt with my previous boss will not fully crack this gapjil culture. The National Assembly passed the workplace anti-bullying law in July 16 this year, and the country is encouraged that the new law could bear fruit. It is my hope that the socially responsible informants are encouraged and protected to expose the truth behind abusive working environment and that this movement will become a stepping stone to establishing fairer and more equitable places to work.
